Neurodiversity at work: The NeuroSpky profile for team success
When a role aligns with your innate capabilities, high performance becomes sustainable. It feels incredible to work from a place of strength.
But it’s not always like that, is it? Many organisations focus on improving our challenges and so provide training to improve what is already difficult. With a lower baseline of capability, and with extra effort required just to be as good as others, this risks putting staff in the burn out zone, rather than the thriving zone.
This is where the NeuroSpky Profile comes in.
This tool is an intuitive framework designed for workplaces. It maps how people process information, manage energy and approach tasks. It is based on the neuroscience of the brain, and helps us understand WHY our brains behave the way they do, and how to maximise our performance as a result.
Many of the skills someone struggles with are often tasks that require different systems, tools or collaboration with colleagues whose brains are wired for them. When you design roles around what people are naturally built to do, your team adds value to the business while feeling energised, focused and empowered.
It’s a conversation starter, not a diagnostic tool
The NeuroSpikey Profile offers a practical foundation for better communication and strategic support:
For employees: Gain clarity on your own cognitive and emotional patterns and learn how to manage your natural energy.
For leaders: Understand your team’s unique wiring to lead with empathy and optimise capacity.
For the whole team: Shift from isolated performance issues to a shared question: How do we support each other to do our best work?
The energy tax
Operating outside your natural wiring carries a cognitive cost. It could be that working on strategy leaves a divergent thinker buzzing with energy while two hours of unstructured meetings leaves them completely wiped out. The NeuroSpky Profile maps where that energy goes, organising cognitive and emotional processing across four distinct quadrants:
Conceptual thinking (Top-left): Big-picture, knowledgeable and analytical Focused on structured problem-solving, critical evaluation and data-led analysis.
These traits can be displayed particularly by certain autistic brains
Creative thinking (Top-right): Physical, visual and creative. Driven lateral problem-solving, rapid visual-spatial processing and creative innovation.
These traits can be seen particularly in ADHD and Dyslexic thinking styles.
People & empathy (Bottom-left): Relational & intuitive. Centred on high emotional intelligence, team dynamics and sensory awareness.
These traits are often seen in those with high degrees of social and emotional sensitivity.
Systems & structure (Bottom-right): Execution & process-driven. Reliant on working memory, linear tracking and process discipline to organise and execute smoothly.
These traits are also seen particularly in certain types of autism
Note: This tool is adapted from the research of Prof. Amanda Kirby and refined with Anton Ashcroft into an operational framework for teams.
Team orchestration & ROI
Psychological safety and neuro-inclusivity are often framed as soft cultural goals. But the numbers tell a very different story. The cost shows up directly on the bottom line:
Preventable turnover: Losing top-tier technical or creative talent who burn out trying to mask their traits.
Bleeding productivity: Paying senior salaries for hours spent struggling through low-ROI administrative paralysis.
Stifled innovation: Environments where divergent thinkers feel unsafe bringing bold, non-linear ideas to the table.
The true power of this framework happens when team profiles are overlaid across a leadership group:
Old way: Why does this senior strategist keep missing administrative deadlines?
New way: Who on the team actually thrives at detail and hates big-picture strategy? Let's swap these tasks so everyone works at their peak.
By balancing spiky profiles across your team, organisations can start building high-performing environments where people can actually do their best work.
